Hey guy, from your questions I recognized you have to study very hard at first, because u haven't even minimal knowledge about linux security and qmail at all.

1.U can't give your users direct access to .qmail
  files for security reason.

2. Forget about ftp daemon (security reason)

   It would be possible (but far from the best)
   in case u allow LDAP defined users to log in
   as real users (they must have complete account
   and can't be maintened by vmail).

3. U need some application which can do it.

The best 4u would be to follow one of the step
by step howto for setting qmail + ...
use gooogle to find one.
